Data collected from members (N = 141) of 22 matrix teams in a public sector
organization indicated that the perceived reciprocity of social exchange b
etween the team members and the teams (exchange quality) related to express
ions of team commitment. Consistent with social identity theory, team ident
ification moderated the magnitude of this relationship. Specifically, team-
member exchange quality was unrelated to commitment among members who prima
rily identified with their team but was moderately related among members id
entifying with other organizational constituencies.
