The following study deals with how applicants experience and evaluate
a large companies combined personnel selection device, which consists
of psychological tests and an employment interview. For this purpose,
it was first investigated how candidates experience different aspects
of the selection procedure. From this, measures for improving the appl
icants' situation during the selection procedure were derived, the eff
ectiveness of which was examined in a second investigation. The measur
es were found to result in an improvement in the applicants' mood in t
he selecting situations and in a more positive evaluation of the selec
tion process with regard to a number of aspects. This demonstrates tha
t how selection situations are experienced and evaluated depends nor o
nly on the diagnostic instruments employed, bur also upon the circumst
ances accompanying their application. A further result was that the em
ployment interview is more positively experienced and judged than the
psychological rests. Further objective of the study was to identify pe
rsonal characteristics which influence experiencing and evaluating dia
gnostic situations. Above all a dependency showed of how participants
experience and evaluate the selection procedure in relation to their s
uccess and to their intelligence. Successful or more intelligent appli
cants were in a better mood and judged the selection situations more p
ositively than unsuccessful or less intelligent applicants.
